CPO Executive Search
Chief People Officer Search, Brisbane and South East Queensland
A Chief People Officer becomes important when people problems stop being isolated HR issues and start affecting growth, leadership quality and execution. Founder-led businesses do not need another policy manual. They need someone who can hold the room.
What a Chief People Officer does in a mid-market business
A Chief People Officer owns culture, leadership capability, performance, succession and organisational design. In founder-led and private equity-backed businesses in South East Queensland, the appointment is usually made when the quality of the leadership team, rather than the HR function, has become the limit on growth.
The trigger
When founders and boards hire a CPO
People issues are now execution issues
Turnover in the wrong places, decisions stalling, capable managers leaving. The symptoms show up in delivery long before they show up in an engagement survey.
The executive team has outgrown the founder's judgement
Hiring by instinct works to a point. Past that point someone has to build the structure around it.
Growth or acquisition has doubled the headcount
Two cultures, two pay structures, two sets of expectations. This is organisational design work, not administration.
Succession is a genuine risk
If three departures would seriously damage the business, that is a board-level people problem.
The assessment
What a strong CPO appointment looks like
- 01
Can influence strong personalities around an executive table. Knowing employment law is table stakes and does not get this done.
- 02
Understands culture, performance, succession and organisational design, and is pragmatic about all four.
- 03
Has built leadership capability in a business of comparable size and complexity.
- 04
Treats process as a means to an end. If the answer to every problem is a new framework, it is the wrong appointment.
- 05
Will tell the CEO something they do not want to hear, in private, early.

The Queensland market
What we see in the CPO market here
There is no shortage of experienced HR leaders in Brisbane. There is a genuine shortage of people who have operated as a peer to a demanding CEO rather than a service function reporting through finance.
Private equity ownership changes this role more than most. Reporting cadence, incentive design and leadership assessment arrive quickly, and people who have not worked under that pressure often find the first six months harder than expected.
Titles run ahead of scope in this discipline. A Chief People Officer in a 200-person business is a hands-on appointment, and candidates from larger organisations need to be screened for whether they will genuinely do the work themselves.
Questions we are asked
CPO hiring questions, answered
When the problems have moved from administration to capability. An HR manager keeps the function safe and compliant. A Chief People Officer changes the quality of leadership, the design of the organisation and how performance is managed. Most South East Queensland businesses reach that point between 150 and 400 employees.
Hiring depth in employment law and process, and not enough influence. If the person cannot hold their own with strong personalities at the executive table, the appointment quietly becomes an administrative one within a year regardless of the title.
Our South East Queensland data shows Chief People Officer packages between $230,000 and $300,000 in mid-market businesses and $270,000 to $350,000 in private equity-backed businesses. Head of People appointments sit between $170,000 and $220,000.
Usually yes, and often it helps. The transferable part is judgement about people and organisational structure. What does not transfer easily is moving from a large corporate people function into a founder-led business, where there is no team behind you and the pace is decided by one person.
