COO Executive Search
COO Executive Search, Brisbane and South East Queensland
A COO becomes valuable when the founder or CEO is still carrying too much of the operating load. It is also one of the easiest executive appointments to get wrong, largely because the title can mean almost anything.
What a Chief Operating Officer does in a mid-market business
A Chief Operating Officer owns how the business runs day to day: delivery, operating rhythm, accountability and execution across functions. In South East Queensland's founder-led and multi-site businesses, a COO is usually appointed so the CEO can hold the growth story rather than the operating load.
The trigger
When founders and boards hire a COO
The CEO is in every operational decision
Not because they want to be. Because there is nowhere else for those decisions to go.
The business has become multi-site or multi-entity
Complexity arrives quietly. One day the operating model that worked for one location is being run three times in parallel.
Execution is inconsistent between teams
The same process produces different outcomes depending on who is running it. That is a rhythm and accountability gap.
Growth is outpacing the operating model
Revenue is up and margin is not. Usually the business has bought growth with effort rather than with a system.
The assessment
What a strong COO appointment looks like
- 01
Brings rhythm, accountability and execution without building bureaucracy for its own sake.
- 02
Makes the CEO feel like they suddenly have more hours in the week. If the appointment has worked, that shows up within a quarter.
- 03
Has run the operational shape you actually have, whether that is multi-site, multi-plant or multi-country.
- 04
Can hold people to a standard and keep them. Accountability without turnover is the harder skill.
- 05
Is clear about the boundary with the CEO. Ambiguity here is the reason most COO appointments end early.

The Queensland market
What we see in the COO market here
Define the role before the search, not during it. COO means integrator in one business, second-in-command in another and a glorified operations manager in a third. Candidates read the ambiguity quickly and the good ones decline.
Queensland's care, manufacturing and multi-site consumer businesses generate most of our COO searches, and the operational pattern matters more than the sector. Someone who has run forty sites can usually run forty of something else.
The internal option is worth testing properly. A capable operations leader who already knows the business often outperforms a more credentialled external hire, provided the founder genuinely hands over authority with the title.
Questions we are asked
COO hiring questions, answered
A General Manager typically owns a full P&L for a business unit or region. A COO holds the operating engine across the whole business so the CEO can hold strategy, capital and growth. Founders often start out needing a GM and discover eighteen months later that the complexity now calls for a COO.
Because the role was never defined. When the boundary between CEO and COO is left to work itself out, decisions get relitigated, the executive team learns to go around one of them, and the appointment unravels. We insist on agreeing that boundary in writing before the search begins.
Our South East Queensland data shows COO packages between $260,000 and $350,000 in founder-led and family owned businesses, and $320,000 to $450,000 in private equity-backed businesses. Interim and transformation engagements run at $1,800 to $2,800 per day.
Not always. If the constraint is one function, hire the functional leader and keep the executive role for later. A COO is the right first appointment when the load spans several functions and the CEO is the only person connecting them.
