CISO Executive Search
CISO Executive Search, Brisbane and South East Queensland
A genuine CISO becomes necessary when cyber risk moves from being an IT issue to being a board issue. The mistake most businesses make is over-hiring governance and under-hiring judgement.
What a Chief Information Security Officer does in a mid-market business
A Chief Information Security Officer owns security risk in business terms: controls, incident readiness, compliance obligations and the conversation directors need to have about material exposure. In Queensland's mid-market and regulated businesses, a CISO is appointed once cyber risk sits on the board agenda rather than the IT roadmap.
The trigger
When founders and boards hire a CISO
Directors are now asking the questions
Once the board wants to understand exposure in dollars rather than controls in a spreadsheet, the business needs an executive who can answer that.
Customers or insurers are auditing you
Security questionnaires have become a procurement gate. Failing them is a revenue problem.
There has been an incident, or a near miss
The most common trigger, and the most expensive way to arrive at the decision.
Regulatory obligations have arrived
Privacy reform, critical infrastructure obligations or a contractual standard. Compliance without judgement produces theatre.
The assessment
What a strong CISO appointment looks like
- 01
Can sit with engineers one minute and explain material business risk to a board the next, without changing the story between rooms.
- 02
Creates sensible controls rather than becoming the executive who says no to everything.
- 03
Has run an actual incident, and will describe what went badly.
- 04
Prioritises. In a mid-market business the honest answer is that you cannot fix everything this year.
- 05
Understands the commercial side of security, including what it unlocks in sales cycles.

The Queensland market
What we see in the CISO market here
Queensland's CISO pool leans heavily towards governance, risk and compliance backgrounds out of government, banking and resources. Excellent for audits, less reliable when the business needs judgement about which risks to actually accept.
For businesses under about 300 people, a Head of Security reporting to the CIO or CTO is often the better first appointment. The full CISO title tends to arrive with a cost base that does not match the actual risk profile.
Virtual and fractional CISO arrangements have matured considerably and now work well for mid-market businesses that need board-credible security leadership two days a month rather than five days a week.
Questions we are asked
CISO hiring questions, answered
When the risk conversation has moved to the board. A security manager runs controls and tooling. A CISO decides which risks the business accepts, explains the exposure to directors in commercial terms, and owns incident readiness. Most Queensland mid-market businesses reach that point around 300 employees or on their first serious compliance obligation.
In most mid-market businesses, reporting to the CIO or CTO is practical and works. Independence matters more in regulated environments, where reporting to the CEO or directly to a board committee removes the awkwardness of the person raising the risk reporting to the person who owns the systems creating it.
Our South East Queensland data shows CISO packages between $270,000 and $360,000 in mid-market and regulated businesses, rising to $300,000 to $400,000 where security forms part of a private equity diligence story. Head of Security appointments sit between $200,000 and $260,000, and virtual CISO engagements run at $2,000 to $3,000 per day.
For many mid-market businesses, yes. Two days a month from someone who has genuinely held the accountability gives a board better assurance than a full-time appointment stretched beyond its remit, and it is a sensible bridge while the business works out what its permanent security structure should be.
